Außerdem sollen daraus resultierend Handlungsempfehlungen zur Ausgestaltung und Wahl von Anreizen in Unternehmen zur Motivation von Mitarbeitern für Führungskräfte und Personalcontroller abgeleitet werden. Die dargestellte Problematik führt damit zu folgenden Forschungsfragen, die im Zuge dieser Masterarbeit beantwortet werden: Welche psychologischen Auswirkungen können Anreize auf die Motivation haben? Welche Erklärungsansätze und empirische Evidenzen aus der Psychologie und Ökonomie gibt es für die Verdrängung von intrinsischer Motivation? Unter welchen Bedingungen tritt eine Motivationsverdrängung ein? Wie kann eine Verdrängung der intrinsischen Motivation verhindert werden? Wie sollten Anreize ausgestaltet sein, um eine Motivationsverdrängung zu vermeiden? In der traditionellen ökonomische Theorie wird von der Hypothese ausgegangen, dass sich Individuen zweckrational verhalten und extrinsische, z.B. monetäre, Anreize zu höheren Arbeitsanstrengungen und besseren Leistungsergebnissen führen. Bis zum Ende der 1960er Jahre war die Vorstellung, dass das Verhalten von Menschen durch extrinsische Anreize steuerbar ist, fest etabliert. Seit Anfang der 1970er Jahre wird jedoch die Zweckmäßigkeit von materiellen Anreizen kritisch diskutiert. Verschiedene Sozialpsychologen konnten nachweisen, dass Tätigkeiten eine eigene, von den Anreizen unabhängige Motivation, die intrinsische Motivation, beinhalten. Sie kann durch extrinsische Anreize unter bestimmten Bedingungen verdrängt werden.
